بررسی عوامل مؤثر بر رفتار شهروندی سازمانی در ایران (فراتحلیلی از تحقیقات موجود)

چکیده
رفتار شهروندی سازمانی یک مفهوم جدید در حوزه شهروندی در سازمان است و به رفتارهای داوطلبانه افراد اشاره دارد که بر سازمان تأثیر می‌گذارد. توجه به موضوع رفتار شهروندی سازمانی باعث شد که در سال­های اخیر تحقیقات زیادی درباره عوامل مؤثر بر رفتار شهروندی در محیط­های سازمانی انجام شود. به دلیل انجام متعدد تحقیقات با موضوع رفتار شهروندی سازمانی و ابهام در شناسایی مهم­ترین متغیرهای مستقل مؤثر بر این رفتار، در این تحقیق به صورت مروری مهم­ترین متغیرهای مستقل بر رفتار شهروندی سازمانی شناسایی می­شود. این تحقیق به روش فراتحلیل انجام شده است. همۀ مقالات معتبر علمی هستند که در سال­های 1390 تا 1400 با موضوع رفتار شهروندی سازمانی به عنوان جامعۀ آماری تحقیق در نظر گرفته شدند. بعد از فیلتر مطالعات براساس معیارهای ورود خروج، 35 مطالعه انتخاب و با نرم­افزار CMA2 تجزیه و تحلیل شدند. نتایج تحقیق نشان داد که در تحقیقات مرور شده رابطه 33 متغیر با رفتار شهروندی سازمانی مورد بررسی قرار گرفت. سه متغیر رضایت شغلی، تعهد سازمانی و عدالت سازمانی بیشترین اندازه اثر را با رفتار شهروندی سازمانی به خود اختصاص دادند. یافته­های اندازه اثرات در فراتحلیل نشان داد که اندازه اثرات بین رضایت شغلی و رفتار شهروندی سازمانی با 54/0 در حد بالا قرار دارد. اندازه اثرات ترکیبی تعهد سازمانی و رفتار شهروندی سازمانی با 44/0 در حد متوسط می­باشد. اندازه اثرات عدالت سازمانی و رفتار شهروندی سازمانی، معادل 40/0 و در حد متوسط قرار دارد.

Investigating the Factors Affecting Organizational Citizenship behavior in Iran (meta-analysis of existing research)

Organizational Citizenship Behavior (OCB) is a new concept in the field of citizenship in organizations and refers to the voluntary behaviors of individuals that affect the organization. This attention to OCB has made in recent years much research done on the factors influencing behavior in the workplace. Due to an increase in OCB research and identifying the factors affecting it, this study aimed to investigate the factors affecting OCB in research conducted in Iran. The research method of this paper is meta-analysis. Population of the study, almost scientific papers that are the subject factors for OCB in 2011 and 2021 were published. Finally, 35 papers were selected and analyzed with the Comprehensive Meta-analysis software. The results showed that relationships of 33 variables were evaluated by OCB in previous research. Among these variables, job satisfaction, organizational commitment and organizational justice had the most impact on OCB. The results of the meta-analysis showed that the effect size between job satisfaction and OCB approximately 0.54, was at a high level. Also, the relationship between organizational commitment and OCB was about 0.44 and at moderate level. Results show that the combined effects of the relationship between Organizational Justice and OCB the equivalent of 0.40, was at a moderate level.
